Abstrak

Kepuasan kerja di antara tenaga kesehatan merupakan penentu kualitas layanan di fasilitas kesehatan primer. Faktor-faktor seperti fleksibilitas kerja, stres kerja, dan mindfulness dikaitkan dengan kepuasan kerja, namun bukti empiris dalam pengaturan Puskesmas masih terbatas. Penelitian ini menganalisis pengaruh fleksibilitas kerja, stres kerja, dan mindfulness terhadap kepuasan kerja tenaga kesehatan di Puskesmas Siwalan Kabupaten Pekalongan. Studi cross-sectional kuantitatif dilakukan dengan total sampel 40 tenaga kesehatan. Data dikumpulkan menggunakan instrument yang di validasi: Workplace Flexibility Scale (Hill et al., 2001), Perceived Stres Scale (Cohen et al., 1983), Mindful Attention Awareness Scale (Brown & Ryan, 2003), dan Job Satisfaction Survey (Spector, 1985). Data dianalisis menggunakan IBM SPSS statistik 29 dengan regresi linier berganda (α = 0,05). Fleksibilitas kerja berpengaruh positif dan signifikan terhadap kepuasan kerja (β = 0,283; p = 0,048). Stres kerja berpengaruh negatif dan signifikan (β = –0,403; p = 0,005). Mindfulness tidak berpengaruh signifikan terhadap kepuasan kerja (p=0,140). Ketiga variabel tersebut, secara bersama-sama, menjelaskan 33,5% varian kepuasan kerja. Kepuasan kerja tenaga kesehatan secara signifikan dipengaruhi oleh fleksibilitas kerja dan tingkat stres, sementara mindfulness tidak berkontribusi secara signifikan. Memperkuat pengaturan kerja dan mengelola stres merupakan strategi penting untuk meningkatkan kepuasan kerja di Puskesmas.
