Industri perhotelan di Indonesia mengalami pertumbuhan yang signifikan, sehingga meningkatkan tuntutan terhadap kualitas layanan dan loyalitas karyawan. Penelitian ini bertujuan untuk menganalisis pengaruh Remuneration System dan Work Culture terhadap Employee Loyalty, dengan Work Motivation sebagai variabel mediasi. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei terhadap 201 karyawan hotel bintang lima di DKI Jakarta. Data dianalisis menggunakan metode PLS-SEM. Penelitian ini bertujuan untuk menganalisis pengaruh Remuneration System dan Work Culture terhadap Employee Loyalty, serta peran Work Motivation sebagai variabel mediasi dalam konteks industri perhotelan. Latar belakang penelitian ini didasari oleh pentingnya mempertahankan loyalitas karyawan dalam industri jasa, khususnya perhotelan bintang lima, yang sangat bergantung pada kualitas sumber daya manusia. Hasil penelitian menunjukkan bahwa Remuneration System dan Work Culture berpengaruh positif dan signifikan terhadap Employee Loyalty, baik secara langsung maupun tidak langsung melalui mediasi Work Motivation. Motivasi kerja terbukti memainkan peran penting sebagai mediator, memperkuat hubungan antara sistem penghargaan dan budaya kerja dengan loyalitas karyawan. Temuan ini menegaskan bahwa strategi peningkatan loyalitas karyawan harus mencakup kebijakan remunerasi yang adil dan transparan, serta pembentukan budaya kerja yang positif dan mendukung.
