PROCEDURAL JUSTICE AND EMPLOYEES’ INTENTION TO LEAVE: THE MEDIATING ROLES OF JOB CHARACTERISTICS AND MEANINGFUL WORK IN THE POULTRY INDUSTRY

Penelitian ini menganalisis pengaruh Procedural Justice terhadap Intention to Leave karyawan, dengan Job Characteristics dan Meaningful Work sebagai mediator, pada PT. XYZ di industri perunggasan. Industri ini strategis bagi PDB dan ketahanan pangan, namun menghadapi tingkat turnover tinggi. Data dikumpulkan dari 200 karyawan tetap menggunakan kuesioner skala Likert 1–5 dan dianalisis dengan PLS-SEM.
Hasil penelitian menunjukkan bahwa Job Characteristics berpengaruh signifikan terhadap Meaningful Work dan menurunkan Intention to Leave. Procedural Justice juga berpengaruh positif terhadap Job Characteristics dan Meaningful Work, serta menurunkan Intention to Leave. Meaningful Work memediasi hubungan Job Characteristics dan Procedural Justice dengan Intention to Leave, termasuk jalur mediasi ganda melalui Job Characteristics dan Meaningful Work.
Temuan ini menekankan pentingnya penerapan keadilan prosedural, pengelolaan karakteristik pekerjaan, dan peningkatan makna kerja sebagai strategi retensi karyawan, sekaligus memberikan panduan praktis bagi manajer untuk meningkatkan kepuasan, keterikatan, dan loyalitas karyawan.
